Our client, a nonprofit metropolitan healthcare system, serves a diverse patient population. One of its highest priorities was delivering high-value care — which means achieving the best patient outcomes while reducing unnecessary costs. However, challenges in several key leadership and operational areas slowed the client’s progress, including the following: 

ELT members had begun operating in silos, reducing collaboration and weakening unity. As communication became more fragmented, the organization’s ability to align key priorities and engage in effective decision-making suffered.

The client was shifting to a leadership model rooted in collaboration, accountability, and innovation — capabilities essential to developing and maintaining high-value care. But cultural and operational barriers impeded progress.

Developing a Process to Activate Change Leadership

The client needed to strengthen leadership alignment and deepen engagement, while creating shared change ownership across the organization. To help achieve these goals, our management consulting team worked closely with leaders to tailor a collaborative process aimed at meeting the healthcare system’s specific needs. 

  • Discovery

    Through team assessments and interviews with key leaders across the organization, our team offered assessments and 360 feedback to each ELT member. This process helped leaders better understand that organization’s unique culture and uncovered underlying issues and opportunities.

  • Collaboration

    Members of the leadership team needed to strengthen trust and establish clear performance expectations. Guided by the principles of Deep Trust and High Expectations®, our team facilitated a series of offsite sessions that helped executives openly address current challenges, identify shifts in mindset and behaviors needed to move forward, and jointly develop practical solutions and operating rhythms to support swift, long-term progress.

  • Stronger Leadership Unity

    Two years after the initial assessment, the ELT reported a more than 30-point increase in transparency, accountability, alignment, and collaboration — all factors related to trust and performance. Taking a collaborative approach helped break down silos, strengthen team unity, and build a leadership culture that supported the organization’s future transformation efforts. 

  • Clearer Leadership Expectations

    As a result of the offsite sessions, the ELT improved alignment on shared expectations, leadership practices, and decision-making norms. This, in turn, strengthened accountability and supported transformation across the healthcare system.

  • Accelerated “Road to Value” Journey

    We helped the ELT clarify the vision and roadmap for its value-based care transformation. Based on input from the ELT, we designed an interactive, scenario-based workshop to build understanding of the “why, what, and how,” strengthen alignment, and accelerate high-value care outcomes. Delivered by the CEO and executive team to all people managers, the session reinforced the “Road to Value” message across a broader set of leaders.

    Two years after the leaders implemented our team’s communication and engagement recommendations, a system-wide survey showed that 82% of employees understand how the “Road to Value” aligns with the organization’s overall priorities.
